Abstract
随着近些年来环境污染、资源枯竭、生态恶化等问题的凸显,企业社会责任越来越多地受到众多学者的关注。企业在社会中应承担哪些责任,承担这些责任是否可以促进企业发展,已逐渐成为理论界和实务界关心的议题。很多学者从利益相关者角度去研究企业社会责任,并取得了一些硕果,但是鲜有学者针对其中某一个利益相关者的社会责任进行研究,尤其是内部员工。 知识经济时代的到来,使得人力资本逐渐成为企业最重要的资本之一,如何在竞争激烈的市场中吸引、保留和有效激励人才,已成为每个企业最为关注与迫切需要解决的议题。从员工角度出发去探究企业社会责任与员工绩效关系,不仅为企业社会责任的研究开辟了新的视野,也为企业承担对员工的社会责任提供了理论依据。 本研究采用文献分析法、问卷调查法和专家头脑风暴法,尝试编制适合我国企业实际情况的社会责任量表,并运用SPSS 16.0软件进行数据分析,来探索企业对员工的社会责任各维度与员工绩效各维度之间的关系,以及不同特征的企业在对员工社会责任实施方面的差异等。 本研究的主要结论有: 1.不同特征的企业在对员工的社会责任各个维度上存在差异。 (1)不同行业的企业在对员工的社会责任各个维度上存在差异; (2)不同性质的企业在对员工的社会责任各个维度上存在差异。 2.企业对员工的法理责任与员工绩效显著正相关。 3.企业对员工的伦理责任与员工绩效显著正相关。 4.企业对员工的情理责任与员工绩效不存在显著相关关系。 5.不同特征的企业对员工的社会责任与员工绩效关系存在差异。 (1)不同行业的企业对员工的社会责任与员工绩效关系存在差异; (2)不同性质的企业对员工的社会责任与员工绩效关系存在差异。Along with industrial development rapidly, environmental pollution, resource exhaustion and ecological degradation have received more and more recognition home and abroad in recent years. And then many scholars have called for companies to fulfill their social responsibilities. What responsibilities should companies take and whether can do these promote the development of the enterprise? All of these issues have become a growing concern. Up to now, lots of researches on corporate social responsibility have focused on stakeholder groups, rather than one stakeholder. Few scholars paid attentions to the corporation’s social responsibilities towards its employees. With the arrival of the era of knowledge economy, human capital gradually has become the first and foremost capital. How to attract, retain and motivate qualified personnel effectively in the competitive market has become one of the most urgent issues for every enterprise to solve. The essay will explore the relationship between the corporation’s social responsibilities towards its employees and its employee performance. It may open up a new perspective to study CSR, and could be provide a theoretical basis for enterprises to implement social responsibility to employees. This study uses literature analysis, survey research and expert brainstorming method to try to modify the corporate social responsibilities scale for our enterprises to use. And the study attempts to explore the relationship between the dimensions of the corporation’s social responsibilities towards its employees and the dimensions of the employee performance. In the empirical research, based on the research model and hypothesis, this paper analyses the survey data. The main statistical methods used in this part are In dependent samples T-test、One- way ANOVA、Correlation Analysis and Regression Analysis. The conclusions are as follows: 1. There are differences in each dimension of the corporation’s social responsibilities towards its employees for different characteristics of enterprises. (1) There are differences in each dimension of the corporation’s social responsibilities towards its employees for different industries. (2) There are differences in each dimension of the corporation’s social responsibilities towards its employees for different types of ownership. 2. There are only two dimensions of the corporation’s social responsibilities towards its employees have different degrees of influence on the employee performance. The legal responsibility and ethical responsibility are the forecast variables of employee performance, but the discretionary responsibility is not. 3. Both the industry and ownership of the business do influence the relationship between the corporation’s social responsibilities towards its employees and employee performance.
